do Santos: exemplo dos riscos de depender demais de uma única estrela
São Paulo – O atacante Neymar, um dos mais talentosos
jogadores de futebol do mundo na atualidade, assistiu à eliminação de seu time,
o Santos, da Libertadores
nesta quarta-feira. A lição óbvia para os gestores: equipes ou empresas
viciadas em craque sentirão, mais dia ou menos dia, síndrome de abstinência.
Então, o melhor é: não deixe que se viciem.
O primeiro sinal de que sua
empresa virou dependente do Neymar é que ela o sobrecarrega. “Quando está em
campo, Neymar entorta o jogo para o seu lado”, afirma o consultor de gestão de pessoas José Valério Macucci, da TreinarRH
Educação Corporativa.
Neymar marcou 20 dos 57 gols do
Santos durante o Campeonato Paulista deste ano. Alan Kardec ficou em um bem
distante segundo lugar, com sete gols. “Quando há um grande talento, a equipe
corre o risco de ir a reboque dele”, afirma Macucci.
Síndrome de reserva.
O segundo sinal de que sua
empresa se viciou em craque? Simples: quando ele não está em campo, ou
simplesmente não vive uma boa fase, nada acontece. É o que ocorreu na
eliminação do Santos pelo Corinthians na Libertadores. O time de Tite conseguiu

dias para amistosos, desgastando-o, enquanto “poupava” as estrelas do
Corinthians.
E aí, vem o último sinal de
“craque-dependência”: sua equipe não entrega resultados sem o seu Neymar. Por
que? Um motivo é que a equipe se acomoda e delega os pepinos para ele. Eles
sofrem da síndrome do reserva. Simples assim. “Há quem simplesmente aceite ser
o reserva do craque e se acomode”, afirma Anderson Sant’Anna, professor da
Fundação Dom Cabral. Outra razão: o craque é fominha (sim, talentos costumam
ter egos inchados), não divide o trabalho e impede que a equipe se desenvolva.
Tratamento.
Dá para desintoxicar? Sim, mas o
melho.r mesmo é evitar a dependência a todo custo. “Uma empresa ou uma equipe
não pode girar ao redor de seu talento”, afirma Sant’Anna. Para ele, o ponto de
partida é: qual é o seu objetivo? O resultado de curto ou de longo prazo?
Para o curto prazo, uma
alternativa é ter outro Neymar no banco de reservas. Ok, se fosse tão fácil, o
próprio Santos teria outro jogador de cabelo moicano na beira do campo com o
mesmo potencial de gols.
Por isso, para Sant’Anna, o mais
consistente é desenvolver outras pessoas da equipe, de modo a torná-la mais
equilibrada. Sendo bem objetivo: qual é a diferença de o Santos ganhar por 2x0,
com dois gols de Neymar; ou ganhar de 2x0, com um gol de Borges e outro de Alan
Kardec? É nisso que as empresas pecam.
De volta ao básico.
“O Coritiba não tem nenhum
Neymar, e eliminou o São Paulo da Copa do Brasil porque tem uma equipe mais
equilibrada”, compara Macucci, da TreinarRH. No longo prazo, para os
especialistas, é melhor focar no desenvolvimento de todos, até levá-los ao seu
limite, que deixar um craque carregar a empresa nas costas.
“O ideal não é ter um funcionário
de alta performance; é ter uma equipe de alta performance”, diz Sant’Anna, da
Dom Cabral. Os talentos individuais continuarão desequilibrando o jogo, mas o
resultado não sofrerá, em caso de um apagão do craque. Outros se apresentarão
na área para marcar. Está aí o Santos da Libertadores 2012 para lembrar.
Tivemos aqui mesmo em Recife esta
dependência de craque, era no Sport Recife com o Marcelinho Paraiba, que foi
embora e pensei que o clube havia entendido a lição e faria o dever de casa.
Mas, como só tem uma pessoa que é o faz tudo na instituição, demorou a
reformular ou mesmo refazer o time e não contratou ainda os reforços necessários
para que o time não venha a ter somente decepções na Serie A.
Com um novo comando técnico, o
time foi semi desmanchado e se deu ênfase a velocidade e marcação, mas, com uma
equipe limitada e sem reforço, não foram a lugar nenhum, consequentemente sem
vitórias, os torcedores e sócios, reclamaram e exigiram imediatamente atitude
do presidente e isto é o que caracteriza um clube que tem sua gestão quase que completamente amadora e que é feito por torcedores, desde seu máximo diretor até os diretores
“profissionais” de futebol.
E aí, cai-se na “mesmice” de
sempre, satisfazer os fãs e vão à busca de medalhões, jogadores em final de
carreira ou alijada dos clubes, por problemas dos mais diversos possíveis. Esquece-se
de olhar a base e os clubes ao redor, esquece a história da instituição que só
teve sucesso quando havia jogadores da terra, com sinergia com o clube, a mesma
regra vale para os dirigentes, é muito louvável e salutar se ter um
departamento profissional de futebol, aliás, é o certo e correto, mas que estes
“profissionais” devem ter a mesma sinergia com a instituição, conhecer sua
história, gostar de suas cores, vestir a camisa e sua-la, pouco ou nada adianta
trazer pessoas que estão ali sem ter comprometimento, ou seja, raízes com as
cores e tradições do clube.
É o mesmo que trocar seis por
meia dúzia.
